论文提要
职业倦怠是近 20 年来在组织行为和企业管理研究方面新兴的研究领域,随着社
会经济的迅速发展,在我国这一领域的研究也发生了一系列的发展和变化。职业倦怠
对于服务行业的影响非常突出,而零售行业作为目前社会经济中公认增长速度较快的
行业,研究职业倦怠对其产生的各种影响以及应对策略就显得尤为重要。本研究在分
析国内外有关职业倦怠研究文献的基础上,梳理了与其相关的概念、理论,提出本研
究的目的。采用问卷法、访谈法的研究方法,以零售行业服务一线的员工为研究对象,
对这些员工的职业倦怠及其相关变量进行初步研究。通过标准差分析、相关分析等统
计方法,探讨了职业倦怠与年龄、职务、教育程度、工龄等方面的相关性和影响程度。
本研究的结论主要有以下几个方面:
第一,在职业倦怠的情绪耗竭维度中,从事服务工作员工的年龄因素对产生职
业倦怠有着非常重要的影响。
第二,在零售行业从事服务一线工作的员工中,学历越高的人群出现职业倦怠
的现象更为普遍。
第三,在零售服务企业中,从事卖场主要服务工作的职业人群,极易出现职业
倦怠。
第四,从事零售卖场服务工作时间,对于员工职业倦怠程度具有一定的相关性,
但不是绝对的正相关或负相关关系,调查数据显示,工龄在 5 年以上的服务人员群体
中,存在着较为普遍的职业倦怠现象。
本研究的创新之处在于:在我国文化和现实背景下,运用实证的方法,针对零
售业的行业特殊性,对从事服务岗位工作的员工的职业倦怠状况进行初步考察,对于
建立科学、合理的零售企业经营和人力资源管理策略体系,提供更加富有价值的指导
性建议。

Abstract
Burnout is a newly emerging field of study which is belonging to the part of
Organizational Behavior and Business Management research. In our country, with the rapid
development of socioeconomic, the research in this field has taken place in a series of
development and changes. For the service industry the impact of burnout is very prominent.
Especially for the retail trade which is recognized as a faster growth sector in
socioeconomic. Therefore the research of burnout’s variety of implications as well as the
coping strategies es particularly important. This piled the relevant
concepts, theories and put forward the purpose of this study which based on the analysis of
domestic and international research literature relating to burnout. In this paper,
questionnaire and interview of the research methods are used and the service front-line
staffs of retail industry is the research object, and also give a preliminary research to these
