教师聘任制认知与组织承诺关系的实证研究

目的:探讨中小学教师聘任制认知与组织承诺的关系。方法:问卷调查 561 名中小学教师,运用分层回归分
析和结构方程模型处理数据。结果:①聘任制权益认知显著影响教师组织承诺的全部 5 个维度:感情承诺、氛围承
诺、发展承诺、规范承诺和管理承诺;②聘任制发展认知显著影响教师的发展承诺。结论:优化聘任制措施可以提高
组织承诺,其中,保护教师权益是关键。

The Relationship Between Employment System Cognition

【Abstract】
Objictive: To investigate the relationship between EMployMent SysteM Cognition and teacher’s
MitMent. Methods: 561 teachers froM eleMentary and secondary schools in Guangzhou city were
investigated with “EMployMent SysteM Cognition Questionnaire of EleMentary and Secondary School ”and “Teacher’s
MitMent Questionnaire of EleMentary and Secondary School”,delaMinating regression and structural
equation Model were eMployed. Results: ①Right and interest’s cognition is found to have significant iMpacts on effective
coMMitMent, MitMent, MitMent,MitMent and MitMent. ②
DevelopMent cognition is found to have a significant iMpact on MitMent. Conclusion: TOC would be
boosted by optiMizing EMployMent SysteM, and protecting teachers’ right and interest is the Most iMportMant factor.
