［摘 要］
在社会转型及教育改革不断深化的过程中，如何养成教师道德既是师资队伍建设的
关键，也是社会关注的现实问题。教师道德不仅需要教师职业道德制度加以制约、规范，
更需要教师主体的道德自律，将道德规范内化为教师的道德品质，养成教师德性。我国
教师道德现状在整体上看是好的，并朝着健康、正确的方向发展。但不可否认，在当今
教师队伍的质量方面仍存在着令社会不能满意的问题，尤以教师道德水平平庸及教师道
德行为失范为突出。教师道德问题的关键在于教师缺少道德自律，教师不能将外在的规
范自觉转化为持之以恒的道德品质与道德行为，究其主要的深层次原因就是教师应有“德
性”的缺失。因此，教师队伍建设首先就是教师道德建设，而教师道德建设的关键就在
于教师德性的养成与重塑。
本文以“教师德性”为论证的核心，第一部分在理论上详细地梳理了“德性”的概念，
提炼了“德性”的特征，阐述了德性与德行的关系,在此基础上明确了教师德性的含义，进
一步研究教师德性的结构，澄清与教师德性相似的概念。第二部分着重地论述教师德性的
价值与意义，阐述教师德性养成与重塑的理论依据和必要性。第三部分从教师的教育理性、
道德情感、道德意志三个较深层面分析了教师德性缺失的表现，并用理论与现实结合的方
法探究德性缺失的根本原因。第四部分针对教师德性缺失的原因，从教师德性主体、学校
管理制度、社会评价三个主要层面重点论述教师德性重塑与养成对策，为更好地解决教师
德性的现实困境提供理论指导和可行路径，从而提高教师的道德素质，促进教师队伍质量
的提高和健康发展。

OF TEACHER’S VIRTUE
ABSTRACT
In the process of social transformation and deepening education reform, how to develop
teacher ethics is not only the key to teacher’s construction, but also is the issus of social
concern. Teacher ethics needs moral system to restrict teachers’ professional ethics, norms, as
well as the need of more self-discipline. It should be turned into the ethical and moral quality of
teachers, to develop teacher’s virtue. Teachers’ moral status quo is good in the whole, which is
moving to a direction of healthy and right, however, it’s undeniable that some unreasonable
phenomenon also exists in fact, especially in teachers’ moral mediocrity and teachers’ moral
anomie. The key issue to the teachers' moral is that teachers lack self-discipline. Teachers can
not be sustained outside the norms of moral conversion, which means that teachers lack
