（一）以土地承包经营权入股
按照农户入社自愿、退社自由、利益共享、风险共担的原则，以土地承包经营权折股、出资组建农村土地合作社。，每股出资1元作为合作社生产启动资金。股份合作社按照章程选举理事会、监事会。理事会负责合作社的生产经营，监事会负责对生产经营和财务收支执行情况进行监督。
（二）聘用能人负责经营管理
理事会负责合作社的生产经营，决定“种什么、如何种”。理事会出面聘请农业技术人员、种植能手等能人为生产经理（每个生产经理可承担3—4个合作社），并签订产量指标、生产费用、奖赔合同。其中水稻种植亩产要达到400公斤（富硒优质水稻），亩均机具、种子、肥料、农药、人工、管理等生产费用要控制在510元以内，超产、减产部分分别按50%奖励或赔偿。
（三）选择专业人员从事生产
农民入社后只参与土地经营决策、不直接参加生产劳动。其生产劳动由合作社与“农业服务超市”签订专业化服务合同，由“农业服务超市”提供经过技能培训的人员和装备进行，全面实行机耕、机插、机防、机收等机械化生产，并按照“文井源”品牌规定的质量标准和订单要求组织标准化生产，实行种子、肥料、农药“三统购”和机耕、机防、机收、管理“四统一”。

（四）建立互动共赢的利益联结机制
股份合作社实行大春种水稻（富硒水稻）、小春种经济作物（如特色蔬菜、食用菌等）。年终经营纯收入按9：1的比例分红，收入的90%用于土地入股分红，10%作为公积金、风险金和工作经费。聘用的生产经理
