文档介绍:摘要构建创新型国家,企业是主体,而创新型企业更是不可或缺的中坚力量和未来产业发展的主角。为了发挥薪酬的激励效能,提升创新型人才的创造性和积极性,提高创新型企业的核心竞争力,建立具有竞争性的现代薪酬管理体系对创新型企业具有重要的战略意义。传统薪酬体系因职位等级多、等级观念强、工作等级差别加上薪酬与员工及公司的整体绩效脱钩等结构性弊端导致其激励功能失效。宽带薪酬整合压缩了传统薪酬结构中多个薪酬等级及狭窄薪酬区间,使之成为少数几个相互很少重叠的宽泛薪酬区间,打破了传统薪酬结构所维护和强化的职位等级制度,拉升了同一岗位族的薪酬区间,注重员工个体差异,强调员工通过提升绩效提高员工薪酬, 引导员工战略性技能和能力的培养和提升。创新型企业宽带薪酬设计以岗位分析、岗位评估为设计前提与根基,以岗位分级、岗位层级设计和确定岗位价值系数构建宽带薪酬结构,通过行业薪酬水平调查,采用薪酬领先战略确定创新型企业的岗级薪酬范围,以提高薪酬结构对企业员工的激励效能和企业的核心竞争力。为了确保宽带薪酬浮动范围较大对创新型人才薪酬水平的公平性,创新型企业在实施宽带薪酬时必须制定科学有效的绩效管理制度。应用模糊综合评价对企业绩效考评结果进行评价为企业公平、公正地实施绩效考评提供了量化评价工具。同时,为了验证宽带薪酬对创新型企业的适用性和激励效能,本文引入A公司宽带薪酬结构设计和实施实践,并运用模糊综合评价对绩效考评的结果进行量化评价。结果表明,与多岗级、薪酬浮动范围较小的传统薪酬相比较,岗级更少、薪酬浮动范围更大的宽带薪酬更能提高创新型人才的积极性,更好地起到选、育、用、留的效果,同时更能有效地提高创新型企业的核心竞争力,为社会主义经济发展和构建和谐社会起到积极作用。关键词:宽带薪酬;薪酬结构设计;创新型企业 ABSTRACT Enterprises are the core ofbuilding innovation—oriented country and innovative enterprises are indispensable for deVelopment of industries.
