随着社会的发展,越来越多的女性进入到工作领域,而近年来,学者们关注到
职场中的女性会遭遇“玻璃天花板”的现象。同样,我国的大多数女性在谋求职业
生涯的进一步发展时也遭遇到了此种阻碍。这使得职业生涯阻隔逐渐受到学者们的
关注。
本研究旨在探讨女性 MBA 学员的职业生涯阻隔、职业生涯动机及应对策略的关
系。通过对女性 MBA 学员的问卷调查结果分析发现,女性 MBA 学员的职业生涯阻
隔偏高,职业生涯动机较高,较常采用逻辑思考的应对策略,而较少采用情绪逃离
的策略;同时,不同背景的女性 MBA 学员在此三者上有着显著差异。此外,通过双
因素方差分析和路径分析发现,职业生涯阻隔高的女性 MBA 学员较倾向于采用寻求
支持的策略,且背景/情境方面阻隔越高的女性越常采用逻辑思考的策略,社会/人际
方面阻隔越高的女性越少采用问题解决的策略,个人/心理方面阻隔越高的女性越少
采用情绪逃离的策略;而职业生涯动机高的女性 MBA 学员则较倾向于采用各种正向
的应对策略,职业生涯洞察力越高的女性越常采用情绪调节的策略而越少采用情绪
逃离的策略,职业生涯认同越高的女性则越常采用逻辑思考的策略。因此,本研究
结果部分验证了 London 的职业生涯阻隔应对模型。
最后,本文根据研究的发现提出对女性工作者、企业组织及未来相关研究的建
议。

Abstract
With the development of society, more and more female enter the working field; and
recently, the concept of the “glass ceiling” has achieved the status of a well enshrined
phenomenon. Similarly, most Chinese female also encounter to this kind of hindrance
when trying for further development in career. This made the concept of “career barriers”
received attention generally.
The purpose of this study is to investigate the relationship among career barriers,
career motivation and coping strategies of female MBA students. Through the result from
questionnaires, it is found that female MBA students have high career barriers and career
motivation, they are more likely to use logic-thinking coping strategies and less likely to
use emotion-avoiding coping strategies. And female MBA students with different
background are different in career barriers, career motivation and coping strategies. In
addition, the results of two-way MANOVA and path analysis show that, female MBA
students with high career barriers are more likely to use support-seeking coping strategies,
and female MBA students with high career motivation are more likely to use all kinds of
