摘要

薪酬体系是人力资源管理系统中至关重要的组成部分它在决定员工满意
度激励员工工作动机以及企业整体战略目标的实现等方面都具有举足轻重的
作用在市场经济和知识经济条件下如何设计和实施一个适合企业的薪酬体
系从而在人才竞争中立于不败之地对企业的发展尤为重要本文以国有大型
建筑企业 ZH 集团薪酬体系为研究对象通过分析现有薪酬体系存在的问题
指出该集团在新的市场环境和新的经营战略条件下改革现有薪酬体系的必要
性和紧迫性同时结合比较成熟的薪酬理论为该集团设计出与其行业性质和
企业特点相吻合的薪酬管理体系并对该薪酬体系的运行情况进行了简要回顾
和评估
本文在以下几方面做了有益的尝试首先在广泛调查的基础上结合比较
成熟的薪酬管理理论为该集团建立了针对性比较强的薪酬体系其次对团
体薪酬员工持股股票期权等新的薪酬管理方法进行了试验并获得了一定的
运作经验最后在设计和实施薪酬体系的过程中对薪酬制度与公司战略的
协同关系有了较深刻的分析和认识该薪酬体系对相关行业的企业薪酬改革有
一定的借鉴意义

Abstract
Compensation system is the key part of human resource management. It
supports an enterprise’s strategy. With the rapid changing and petition of
the economic environment, establishing a pensation systems that offers
leverage to an enterprises' overall strategy, is ing more and more critical.
Nowadays, competition in human resources is getting fiercer and fiercer, since all
activities that enterprises undertaken are conducted by human resources. Therefore,
scientific pensation system is the key factor to attract and retain
talents.
This thesis is based on a detailed analysis and research of the reconstruction
of pensation system of a large State Owned Enterprise named ZH
Construction Group. This thesis focuses on how to rebuild a systematic
compensation mechanism which can attract and obtain talented people who will
contribute to enterprise’s development. Meanwhile, whether pensation system
works or not it needs to be evaluated and verified in practice.
The contribution of this essay mainly lies in the following two aspects: First,
it reconstructs pensation system for ZH Construction Group on the basis of
broad research and analysis; second, it offers a good experiment on a variety of
pensation programs, ESOP, Stock Option and other new methods in
compensation management. The thesis has implications in reforming the
compensation system
