中国地产行业知识员工组织支持感与工作绩效关系的研究

摘要
当今社会趋向以组织为单元的社会而将来的社会必定是以组织为单元的社
会,个人依附于各个组织单元之中。同时以计算机和网络为基础的信息社会带动
了知识的“井喷”式增长;知识改变了生产内容、创新了生产方式、提高了生产
力,成为经济的核心和动力源泉;作为知识社会的重要推动者,知识员工日趋成
为时代的主体。
知识员工一般都隶属于各个组织,通过组织来贡献他们的力量,他们的工作
的积极性不仅取决于自身的价值驱动而且还受组织本身的影响,他们感受到的组
织影响我们在理论上称为组织支持感。知识员工对感知具有较强的敏感性,如果
感受到组织对他们的幸福和利益非常重视,他们就会加倍努力工作。
另外,我国政府提出房子问题是民生问题,关系到社会稳定和福祉,并且房
地产业也极大推动我国经济的发展,房地产企业又是管理技术密集型的,因此,
本文就以房地产为背景探讨组织支持和知识员工的关系。
本文首先介绍了房地产行业和企业的发展现状以及房地产企业人力资源管
理面临的问题和发展趋势,然后对组织支持感和知识员工及其绩效的相关研究进
行回顾、综述;以此为基础提出组织支持感前因因素的假设,组织支持感与知识
员工工作绩效正相关的假设;最后对有代表性的房地产企业进行调研。通过数据
分析显示两大类假设都成立。
文章的最后对本论文研究的结论和优缺点进行了总结,并对房地产企业的人
力资源管理从组织支持感的角度提出了一些建设性的建议。

Abstract
These days the society is developing to a kind anization oriented style, and
some experts conclude that in the future the society will be defined anizational
units and individuals will be included in anizations. At the same time
based puter and the information society brings the explosive growth of
knowledge; knowledge has e the centre and engine of economics as knowledge
has changed production context, created new production style and increased
productivity extensively. As the initiators of knowledge society, knowledge workers
are ing the main stream.
Knowledge workers belong to anizations. They contribute
themselves through anization. Their passion for work es from
themselves but also is affected by anization. Theoretical world has studied
this case long ago. Experts in this area created a new word named by perceived by
organizational support that describes workers’ feelings for anizations. If
workers feel that anizations pay much attention to their happiness and interest,
they will work very hard.
