摘要
江苏金浦集团是以生产与经营精细化工、石油化工、医药、房地产等领域的大型高科技企业。研发队伍的发展对于江苏金浦集团新业务的扩展以及企业自身的高效循环发展有相当重要的作用,高素质研发团队的建设对企业产品价值链的升级,新产品的开发等方面有着决定性的作用。
本文以处在壮大发展期的江苏金浦集团研发团队为背景,在研究考察国外员工胜任研究方面的理论进展,进行了大量相关文献阅读的基础上,运用层次分析法和模糊综合评价相关理论,对江苏金浦集团研发人员建立胜任力评价模型。本文重点阐述了运用模糊综合评价法构建研发人员岗位胜任力评价模型的过程,建立了以正直、自信、高学历背景、工作经验、学习能力、创新能力、信息的敏感度、成就导向、责任心、坚韧性、团队合作精神、沟通能力等十二项内容为指标的评价体系,利用层次分析法确定了权重值,运用模糊化方式确定了评价标准。最后设计出胜任力模型在员工招聘、薪酬、绩效考核和培训中的具体体系。
通过建立有效的,适合江苏金浦集团的招聘、薪酬、绩效考核和培训体系,满足了集团在人才招聘中的选择方向以及对原有员工的考核培训方式。即保证了新鲜血液的不断注入,也促进了原有员工自身素质的不断提高,为最终集团建立起自己持久的、高素质的研发队伍提供了有效保证。

Abstract
Jiangsu Jinpu Group is the production and operation of chemical, petrochemical, pharmaceutical, real estate and other areas of high-tech firms. R & D team for the development of Jiangsu Jinpu Group new business enterprises, as well as the expansion of the efficient development cycle important role in the construction of high-quality R & D team on the product value chain upgrading, development of new products, and so has a decisive role.
