摘要
企业的薪酬制度和绩效考评是人力资源管理必不可少的重要组成部
分。本文根据浙江巨化股份有限公司的实际情况,分析了企业在人力资源
管理工作中存在的问题,运用薪酬激励理论,设计了一套以职位分析和能
力等级评定相结合的职能薪酬分配体系。
通过对巨化股份初步的了解发现,巨化股份原有薪酬体系缺乏系统、
科学的薪酬制定方法和程序,存在难以量化和过分强调官本位等缺陷。在
对巨化股份进行薪酬体系调查与分析后,进行薪酬体系的再设计和构建,
建立基于薪酬和激励理论的职能薪酬体系,并且在巨化股份试运行后获得
良好的效果。
本文第一章绪论,介绍了论文的研究背景、研究意义、研究方法和研
究框架;第二章着重对薪酬绩效和激励的理论进行综述;第三章是对巨化
股份薪酬体系现状的调查与分析;第四章具体介绍了巨化股份职能薪酬体
系设计和构建过程;第五章说明了巨化股份职能薪酬体系的实施过程;最
后一章对巨化股份职能薪酬体系实施进行了效果评价。

Abstract
The salary system and the performance evaluation play the very important role in the
human resource management. This MBA thesis is a real case about the reform and
innovation in pensation system happened in the Zhejiang Juhua pany,
a pany in Zhejiang. The thesis describes the design petency and position
pensation system according to the research and practice of pany.
Based on the interview and research, it can be concluded that the pensation system
is lack of systematic and proper designing procedure. The performance is not measurable
and bureaucratism is very popular. Therefore, it should be redesign and reconstructed. The
competency and position pensation system according to the research is
established. After a period of practicing, it is proved to be good.
The outline of this thesis is as below: The first chapter introduces the background and the
framework of this thesis. The second chapter focuses on the update research and experience
of motivation theory and the current concept pensation system. The third chapter
explain the work of the investigation of the current salary system. Based on the above
information , the next two chapter vividly shows the whole process and the detailed action
