高校教师岗位设置研究——员工职业发展视角

摘要
随着我国高校人事制度改革的不断深入,教师管理正逐步从身份管理向岗位
管理转变。岗位设置是实行岗位管理的第一步,是高校教师聘任制的基础。科学
的岗位设置能够反映学校的发展目标和工作需求,个人可以根据岗位设置和任职
条件反映出来的信息,明确自己应该朝什么方向发展,如何努力。这有利于个人发
展目标与学校发展目标保持一致,提高职业生涯规划的针对性和有效性。而高校
之前的一系列改革大多关注的是岗位的规范化管理,还没有从以人为本的角度去
考虑高校教师的岗位设置,对员工职业发展的关注还不够。因此,从员工的职业
生涯角度研究高校教师的岗位设置,从而解决员工工作积极性不高、人才作用得
不到充分发挥等问题具有十分现实的意义。
本文以岗位设置理论和组织职业生涯管理理论为指导,运用文献分析与实证
调查相结合的研究反方法,在深入评析岗位设置及组织职业生涯规划相关理论的
基础上,结合国内外研究和实践经验,对高校现行岗位设置存在的问题进行深刻
揭示,构建了符合教师职业生涯发展的岗位设置模式,并对其中的要点加以分析。

Abstract
As China's Personnel System Reform in higher education institutions
continued to deepen, teachers management is gradually change from
identity management to post management. Position-setting is the first
step of posts management, and it is also the basis of post-appointing
system. Scientific position-setting can reflect the school's development
goals and needs of position. Individuals will know what should they do
and how should they Achieve their objectives. This can ensure personal
development goals and objectives in line with school development, and make
the career planning more effective. However, The Previous reforms most
focus on the standardized management of position, have not yet consider
this question from the perspective of people-centered. Career development
for staff is not enough attention. Therefore, does a study on teacher
position-setting in higher education institutions from the perspective
of staff career development have a very practical significance.
The paper Based on position-setting theory anizational career
management theory, use the method of literature analysis and
survey-research, summarized experience about research and practice at
home and abroad, find out the current problems in teacher position-setting
