领导型态与组织公民行为的关系-以信任为中介变项 The Relationship Between Leadership anizational Citizenship Behavior—Trust as A Mediator 郭嘉珍义守大学管理研究所摘要在现今快速变化的知识经济时代中,领导者对於组织之生存及发展肩负相当大的责任。企业领导者会影响员工的行为,并决定企业经营的绩效。然而,领导者影响员工互动的过程中,信任扮演著人与人之间的凝固剂,人与人之间的信任,进而聚合成为共识与共事的能力。因此,信任扮演著领导与组织公民行为之间重要的情境角色。本研究拟探讨领导型态与组织公民行为间的关系,以及信任所扮演的中介角色。文中将探讨转化型、交易型与家长式等三种领导,及如何透过对主管的信任与对组织的信任二构面影响组织公民行为,并建立观念性架构与发展出共10项命题。关键字:交易型领导、转化型领导、家长式领导、信任、组织公民行为 Abstract In the current quick changing knowledge economic generation, leader shall take most responsibility anization’s existence. Enterprise’s leader will play the role of impaction employee’s behavior, and decides on enterprises business performance. However, in the interaction process of leader impact on employee, trust will play the cohesion role of between person and person. Further, due to trust within work, it will be created coherence ability mon consensus and colleagues. Hence, trust will play the important situation role of linkage between leadership anization citizenship behavior. This research tries to explore the relationship between leadership style anizational citizenship behavior, and trust will play the role of intermediary. Furthermore, this paper will explore transformational leadership, transactional leadership, and paternalistic leadership, which concentration on how to through different trust dimension and impact anizational citizenship behavior, and try to build up the conceptual framework and 10 propositions development. Keywords:Transactional Leadership,Transformational Leadership,Paternalistic Leadership,anizational Citizenship Behaviors 1、研究动机与目的史美强(1977)认为,企业主管领导能力的发挥对组织而言极具重要性,一个有效运作的组织除了有良好的体制外,更需要良好的计划、控制、领导等功能,以建立有形无形的文化规范,使员工同心为目标奋斗。领导者能为团体或组织规划出未来远景或欲达成的使命,使部属或同仁愿意牺牲个人利益达成组织的目标,激励部属及同仁以新的观点面对工作上的问题,促进其个人的学习能力,开发更高的能力或潜力,进而使得个人与组织能够转型以增进组织效能(Bass, 1985)。过去的20年,在组织行为研究中,领导定义引起诸多学者极大的关注;领导已经成为一个重要的学术研究。什麼原因让一个领导者卓越呢?何以产生有效领导呢?研究学者看法分歧,Yukl(1994)则指出领导研究分为四个取向:(1)特质途径(2)行为途径(3)权力影响途径(4)情境途径。基本上,领导理论的研究学者大都将特质
