中文摘要

新形势下,世界竞争日益激烈,知识经济逐渐占据主导地位,各国之间的竞
争归根到底是人才的竞争。高等学校是培养人才的重要基地,高校辅导员是高校
教师队伍中的一个特殊群体,他们是开展大学生思想政治教育的骨干力量,是大
学生思想政治教育和管理工作的组织者、实施者和指导者,其队伍建设对高校人
才培养至关重要。但目前高校辅导员队伍建设中却存在着一些问题:队伍建设不
稳定,专业化水平有待提高;工作职责不明确,职业认同感较低;工作量极其繁
重,容易出现职业倦怠等。因此,结合高等教育大众化、国际化、信息化以及高
校学分制改革这一新形势,高校应该加强辅导员队伍建设。
本文在阐释高校辅导员和高校辅导员队伍建设核心概念的基础上,借鉴国内
外研究辅导员队伍案例经验,深入解读高校辅导员队伍建设面临的新形势,剖析
高校辅导员队伍建设中存在的问题,并结合马斯诺需要层次理论、激励理论等,
借鉴各大高校辅导员队伍建设工作实际,阐述了加强高校辅导员队伍建设的新思
路,提出了加强辅导员队伍建设的具体措施:优化发展路径,把握辅导员发展方
向;明晰职能定位,提升辅导员职业认同;创新理念方法,消解辅导员职业倦怠。

Abstract
Under a new situation, the petition is ing hotter and hotter. The
knowledge-based economy has increasingly dominated the world, so countries across
the world have focused on petition of talents. The colleges and universities
being an important base to cultivate the talents, counselors are special groups in the
university teaching staff, who are the backbone of carrying out the ideological and
political education. Because they are anizers, doers and guides of the ideological
and political education and management, the construction of counselors group is vital to
cultivating the talents in colleges and universities. But at present there exist some
problems: unsteady construction of counselors group; poor professional level; unclear
job responsibility; low sense of career identification; career burnout because of heavy
