“薪酬”一直以来都属于经济学与管理学研究的范畴,而人口学是一门与宏
观经济关系日益密切的边缘学科,虽然它在企业薪酬管理中的应用仍是空白,但
人们已经开始关注人口特征在企业薪酬管理中的影响和作用。
本文采用个案分析、问卷调查等研究方法,通过对个案企业现有薪酬管理制
度的定性与定量相关、回归分析,确认了人口特征对工资水平的影响程度,探讨
了该企业优化薪酬管理的方案,提出了按照员工年龄特征不同实施适度差异化薪
酬的具体措施。
通过研究得到以下主要结论:
1. 我国企业的薪酬管理体系的目标是自助式薪酬,而在现阶段,本文提出
的“薪酬”构成具有一定的现实意义和可操作性,是企业“以人为本”管理思想
的一种体现。
2. 企业在实施内部薪酬管理的过程中必须充分考虑我国人口规模总量、人
口老龄化及劳动年龄人口总量等宏观人口因素的重要影响。
3. 人口学研究与企业薪酬管理之间存在着有机的联系,如果将人口学研究
成果在企业薪酬管理中适当运用,将产生十分积极的影响,当前可以为企业实现
薪酬模式的渐近型转变提供思路。
4. 对被调查公司说,在薪酬管理中应继续灵活应用内、外部劳动力市场理
论,一方面通过合理的薪酬水平提高在行业内的竞争力;另一方面有助于降低人
工成本和形成灵活的用人机制,减轻企业负担。
5. 对被调查公司来说,改进薪酬管理的建议之一,是将薪酬划分为四个单
元,分别是:基本报酬、发展激励、福利保障和生活关怀,包括 40 个具体要素。
本文还进一步展望了人口学与企业薪酬管理实践相结合的研究前景。

Abstract
“Compensation” has always been a very important topic in either Economics or
Management. Demography is an interdisciplinary, which is ing more related to
social economy but still neglected by the practice pensation management in
enterprises. However, the effects of demographic characteristics pensation
management in enterprises have been attracting some researchers.
This research is developed by the way of case study and questionnaire, etc.
Based on qualitative analysis and quantitative analysis, especially the correlative and
regression analysis, the effects of demographic characteristics on pensation
system in the case enterprise are affirmed. Then we discussed the ways how to
optimize pensation system. Finally, we put forward some suggestions that the
different demands among employees are existed and should be recognized and
binations pensation factors could be designed to satisfy the
demands of employee at different age.
Some conclusions are drawn as follows:
1. pensation mode is the trend pensation management,
however, at present, the elements pensation supposed by the author are more
practicable.
