摘要
过去二十年间,世界范围内工作场所的劳动力结构发生了巨大的变化,包括劳
动力的性别、种族及年龄组成的变化,妇女参加工作、双职工家庭及单亲家庭的出
现使得每个人的工作和个人生活发生了很大的改变。如何平衡工作需要和个人生活
需要之间的多种角色的问题已经变得越来越重要。处理工作需要及个人生活需要之
间的关系也已经引起了越来越多的组织的关注[1]。这些社会结构的变化引起了大量的
对工作生活关系的研究,这些研究涉及到各个领域,包括:家庭研究、压力和健康
的研究及组织行为等。
本文首先回顾了以往的研究,在此基础上提出假设,然后以 180 名在职 MBA 学
生为研究对象,对他们的主管支持、工作生活匹配和组织行为后果的情况进行问卷
调查研究,其次将收集到的数据运用统计分析软件进行分析,对提出的假设进行验
证,最后对结果进行了讨论并提出了未来的研究建议。
通过以上的研究本文得到了以下结论:主管支持与工作生活匹配正相关,主管
的支持会提高工作生活匹配;工作生活匹配与工作满意度正相关,工作生活匹配与
离职意向、工作压力、旷工率显著负相关;主管支持与工作满意度正相关,与工作
压力和离职意向负相关;工作家庭匹配在性别、照顾老人或小孩责任、工作时间上
存在差异,旷工率在工作时间上存在差异;工作生活匹配在主管支持和工作压力关
系中起到了中介作用。

Abstract
In the past decades, the structure of workforce in the world has greatly changed,
including the change of sex, race and age. Increases in the number of employed women
and the number of dual-earner and single-parent households have affected people’s
experience in the work-place and at home. As a result, balancing work demands and
family responsibilities has e one of the most significant issues for families. There is
also an increased awareness of the importance of work and family issues by work
organizations[1]. Along with these social and demographic changes, research on the work
life interface has been rapidly growing. Work life issues are one of the most important
topics in multiple fields, including family studies, stress and health research,
organizational behavior.
The article first reviews the past relative research and put forward research
hypotheses. Secondly, with 180 MBA students as the sample, the article investigates their
superior support, the fit of work and life anizational consequences through the
questionnaire. Then research hypotheses are tested with the collected data analyzed
through the statistic analyse software. At last the results are discussed and the future
researches are proposed.
