三、招聘甄选的流程与要求
第一轮、网上素质测评
网上素质测评分为营销、技术、管理和财务四类,内容包括美的核心能力测评、职业倾向测试、行为风格分析。
素质测评结束后直接通过链接将结果反应在简历上,作为初步筛选人才的参考依据。对于完成所有甄选环节签约美的毕业生,该测评结果作为其档案,作为岗位安排及人才培养的参考。
核心能力的具体评价维度由美的及委托的测评机构共同选择确定,对于在本环节不易评价的维度或区分度不高的维度如有效沟通等可放在其他环节测评。
培训:素质测评正式运行后,由素质测评系统供应商对所有进行简历筛选人员进行培训,主要内容及怎样应用测评结果。
第二轮:简历筛选
网上简历筛选的策略为劣汰,可利用简历系统中的筛选和排序功能进行甄选,另外可综合考虑毕业生的政治面貌、学、社会实践经历、参加社团的经历等进行简历的筛选。
第三轮:专业笔试环节
外贸类、技术类和财务类毕业生增加笔试环节。
外贸类:增加英语笔试。
技术类:增加创造性思维、空间想象力等笔试环节。
财务类:增加综合性逻辑分析等笔试环节。

英语笔试环节各单位可根据所招毕业生的要求有选择的安排。
第四轮:无领导小组讨论环节
针对管理、营销、技术和财务人员的不同素质要求,设置不同类型的小组讨论题目。
管理和营销类:进行综合类题目的无领导小组讨论测试。
技术和财务类:进行逻辑分析判断、系统推理等无领导小组讨论。
培训:对所有无领导小组讨论的观察员进行行为分析培训,内容包括测评要素分析、行为表现与测评要素的关系、如何提炼有效行为等。
第五轮即兴演讲环节
无领导小组讨论结束后进行即兴演讲(规定情境)练习,外贸类岗位用英文题目进行演讲。
考虑到在该环节进行即兴演讲所占用时间成本问题,亦可在行为事件面试前安排即兴演讲。
该甄选环节为可选环节,各单位可根据实际情况进行相应调整。
第六轮:一对一结构化面试环节
培训:对所有面试官进行BEI面试技巧培训并考评,考评合格后才能进行面试。利用BEI专业方法进行结构化面试,确保面试质量。
四、毕业生素质模型
1、构成
核心素质模型(5条)+专业素质模型两部分(2条)
2、来源
核心素质模型从美的核心素质模型success中抽取。
财务类、营销类增加专业素质部分,模型从美的专业素质中抽取。

所有面试官需参加无领导小组讨论和FBEI面试技巧的培训。
3、资格认证
建议面试官的资格认证由各平台自行组织,可设定不同的标准及评价方式。
六、其他
1、甄选完整方案完成后,设立甄选方案的测试环节,即模拟甄选,以及时对甄选流程存在的问题进行相应调整。
2、将每个环节需测评的要素进行明确,在各甄选环节各有侧重点的基础上,使每个环节的测评要素尽量简化,保证每个环节的实际甄选效果。
