人力资本价值对企业绩效影响研究——基于组织学习、组织创

摘要
人力资本是企业的首要资本;组织学习与组织创新是企业保持持续竞争优势
的管理利器。大量研究证实人力资本存量、组织学习、组织创新对企业绩效有正
向影响,而较少从人力资本价值要素的角度,研究人力资本价值对于绩效的影响,
更忽略了组织学习、组织创新在人力资本价值对企业绩效产生影响时的中介作用。
论文主要讨论两个问题:①探讨人力资本价值的一般性衡量要素。②人力
资本价值的各项要素对绩效的影响能否通过组织学习、组织创新的中介作用实现。
论文首先系统回顾人力资本、人力资本价值、人力资本价值衡量要素、组织学习、
组织创新及企业绩效等相关理论。其次,建立一个反映人力资本价值、组织学习、
组织创新、企业绩效之间关系的理论模型,并提出研究假设。通过对 224 名企业
员工进行问卷调查,收集数据,利用和 AMOS 软件对数据进行处理、
分析,验证研究模型和研究假设,并得到研究结论如下:
:知识、经验、技能、能力和态度。
、技能能力和态度分别正向影响组织学习、组织创新。
3. 组织学习、组织创新正向影响企业绩效。
、技能能力通过组织学习的中介作用正向影响企业绩效;组织学
习在态度与企业绩效之间不存在中介作用。
、技能能力、态度通过组织创新的中介作用正向影响企业绩效,
且具有完全中介作用。
最后,得到本研究启示:①在研究人力资本价值对企业绩效的影响时,不可
忽视组织能力的贡献。②通过人力资本价值的增值管理,提高组织学习与组织创
新能力。

Abstract
Human capital was the primary capital of enterprise; organizational learning and
organizational innovation were important management tools for the enterprise to
maintain a petitive mass of research indicated that human
capital anizational learning anizational innovation had positive effect to
performance,but very few study from the point of the factors of human capital
value,researched the relationships between factors of human capital value and the
performance,and also neglected the mediating effect anizational learning and
organizational innovation between the factors of human capital value and the
performance.
The thesis is mainly to discuss two questions: ① discuss the general measure
factors of human capital value.② whether the factors of human capital value can effect
the enterprise performance anizational learning anizational
,related researches about human capital,human capital
