我国国有企业知识型员工流失问题研究

摘要
在知识经济迅猛发展的今天,作为知识载体的知识型员工是企业获取竞争
优势的首要源泉,他们具有较好的内在素质,能通过创造性劳动为企业做出较
大的贡献,因而成为各企业争夺的对象。在这场人才争夺战中,我国国有企业
明显处于被动地位。如何化被动为主动,真正将人才留住,使其与企业结成命
运共同体,以应对激烈的人才争夺挑战,成为国有企业人力资源管理亟待解决
的问题。
本文针对这一问题,在梳理和分析员工流失研究理论成果的基础上,采用
规范分析、调查研究与实证分析相结合的研究方法,界定了知识型员工、知识
型员工流失等相关概念,对数十家国有企业的知识型员工进行了有关影响离职
意图、离职原因等问题的问卷调查,并对企业人力资源部门有关人员和企业高
层领导进行了访谈,共发放问卷份,收回份,有效问卷份,访谈
人。通过对问卷调查所得数据和访谈结果进行分析,概括出国有企业知识型
员工流失的现状、特点以及给企业带来的不利影响,最终得出了导致国有企业
知识型员工流失的主要原因。
最后本文从提高企业人力资源开发与管理的角度出发,设计了一套全面的
知识型员工流失应对策略:在“以人为本”管理模式的指导下,构建有效的激
励机制,防止企业知识型员工的流失;建立员工流失的危机预防机制,减少知
识型员工流失给企业带来的损失;进行员工离职管理,开发离职员工的价值,
以期对我国国有企业知识型员工流失问题的管理有所启示和帮助。

Abstract
With the rapid development of knowledge economy, knowledge worker, as the carrier of
knowledge, are the primary origin of petitive advantages of enterprises. Because the person
with ability can make a big contribution to the enterprise through their creative work,they e
the targets many enterprises fight for. Nowadays, they are in the same peting for the
talented with the state-owned enterprises, which are obviously at a disadvantage. How to regain the
initiative to retain the talented so that they can stand together with the state-owned enterprises
through thick and thin has e a key problem.
Being directed at these hard factors, this thesis thoroughly analyzes the problem of key
employee turnover from their feature, uses the research method of normative analysis, survey and
empirical analysis,defines the concept of knowledge worker and knowledge worker turnover. In
the confirmatory stage, the analysis of the data collected by the questionnaire survey in the ten
state-owned enterprises was carried out in order to find the determinant factors affecting knowle-
dge worker turnover intention and real reasons of knowledge worker turnover. The author had
