中达酒店员工流失问题及对策研究

摘要
在当前日益激烈的行业竞争中拥有稳定而优秀的员工队伍是饭店获取竞争优
势的根本。然而,随着我国社会与经济的发展,我国饭店的员工流失越来越普遍。
本文研究对象中达酒店也面临着严重的员工流失问题。众所周知,适度的员工流
失有利于饭店的创新与发展,但过度的员工流失则会给酒店带来诸多负面影响。
如何有效降低员工流动率已成为酒店管理者面临的最大挑战之一。
本文在对员工流失的概念、影响因素以及员工流失的模型进行较为全面的理
论综述的基础上,对中达酒店进行了 SWOT 分析,揭示了中达酒店员工流失的现
状及其对酒店所产生的不利影响。为了查明该酒店员工的离职原因,本研究对部
分已离职员工进行了访谈,还对在职员工进行了员工工作满意度与员工流失意图
的问卷调查,并对调查结果进行了统计分析,揭示了员工不满意或满意的原因,
指出了酒店员工流失率过高的直接原因主要是工作回报差,深层原因主要是酒店
高层管理者的观念落后、人力资源管理力量薄弱、人力资源管理水平低下、相关
制度不健全。
最后,本文根据中达酒店实际情况,并借鉴国内外服务行业有效降低员工流
失的措施,提出了一系列有针对性的对策与措施,主要包括: 确立“以人为本”
的管理思想;重视和加强人力资源管理工作;实施谨慎的招聘策略;加强薪酬福
利管理;加强和改进培训工作;重视员工的职业生涯发展;培养员工对酒店的忠
诚。希望这些对策对酒店管理者降低员工流失率有一定的借鉴作用。

中达酒店员工流失问题及对策研究
Abstract
Nowadays, holding a person with loyalty and ability is the key point for a hotel
to win the advantages in the petition. However, with the development of the
society and economy, the employee turnover is ing more and mon.
The Zhongda Hotel, which is the thesis’s object, also has the serious problem of
employee turnover. As we all know, the employee turnover in a normal rate is helpful
for hotels to develop, but the excessive employee turnover is harmful. One of the
biggest challenges facing the most managers is that of decreasing the rate of the
employee’s turnover effectively.
In this paper, the author starts from the theory to list the concept, factors and main
models of employee turnover. Secondly, the author analyzes the opportunities, the
threats, the advantages and the weakness facing Zhongda Hotel, and also illustrates
the present situation and the negative effect of the excessive employee turnover. To
find out the reasons of the problem, the author interviews some persons who left from
the Zhongda Hotel, and also makes surveys on the job satisfaction and the
post-decision modation by questionnaires to collect
