知识型员工工作压力及其压力应对的研究

摘要
在市场经济环境及信息化、全球化的背景下,组织成员特别是知识型员工的工
作压力日渐增大。本研究运用访谈、问卷调查等方法,以 231 名学历在大专以上的
在职企业知识型员工为调查对象,对其工作压力、压力应对现状及与人格特质的关
系进行研究。研究的结果表明:
第一,知识型员工整体的工作压力状况基本呈中等水平。工作压力在性别、婚
姻状况、年龄、学历水平方面有一定不同,但差异不显著,而在任职年资方面存在
着显著性差异;
第二,知识型员工面对压力时,其应对方式总体上倾向成熟,但在性别、婚姻
状况、年龄、学历、任职年资方面都存在显著性差异。如女性知识型员工面对压力
时比男性更多地采用伴随宣泄的情感性社会支持、解脱和精神寄托的应对方式;未
婚知识型员工比已婚者更多地采用积极认识与直接行动的应对方式;26~35 岁、25
岁以下的知识型员工比 36 岁以上者更多地采用积极认识与直接行动的应对方式;学
历为大专的知识型员工较学历本科、硕士及以上者更多地采用否认的压力应对方式;
工作 5 年以下的知识型员工相对工作 11 年以上、5~10 年的更多地采用积极认识与
直接行动的应对方式。
第三,知识型员工工作压力、压力应对方式在 A/B 型人格特质上的差异研究得
出:具有 A 型人格的知识型员工在工作报酬、职业生涯发展、工作环境方面的工作
压力稍高于 B 型人格的知识型员工,但差异不显著;B 型人格的知识型员工比 A 型
者更多地采用积极认识与直接行动的应对方式,而 A 型人格的知识型员工比 B 型人
格的知识型员工更多地采用解脱的应对方式。

Abstract
In the circumstance of market economy and the background of informationisation
and globalization,the job stress anizational members especially knowledge
employees this research,interview and questionnaire survey were used,data
were collected among 231 knowledge the relation between the job stress,stress
coping,and personality trait was main results showed the following:
First, knowledge employees perceived job stress at a medium level in the
were generic differences in sex,marriage,age and educational
there were significant differences in length of working time.
Second, when facing job stress,knowledge workers' coping style tended to e
mature,but there were significant differences in the terms of sex,marriage,age,educational
background and the length of working time. For example,the female more used this coping
style of anaclitic social support going with catharisis and extrication than the male ;the
unmarried more used the coping style of positive regard and direct activity;the knowledge
workers of the age of 26~35 an
