基于激励理论的员工绩效考评体系的构建研究

摘要
绩效考评是绩效管理体系中最重要的环节,它采用一定的科学方法,以客
观事实为依据评价员工的绩效,并改进员工的绩效,同时考评的结果还为薪资
调整,岗位调动,培训等人事决策提供依据。越来越多的企业把绩效考评运用
到企业的管理当中,但是,根据权威机构对企业绩效考评体系的调查得知:现
实中大多数企业的员工绩效考评并不理想。
根据调查,论文得出现行的员工绩效考评体系存在激励不足的观点,并依
据激励理论对存在的问题进行了原因分析,提出将绩效考评与激励理论相结合
的观点来构建员工的绩效考评体系,构建主要分两步:一是考评过程的构建;
二是考评结果应用的构建。
在考评过程的构建中,论文重点对绩效指标、绩效标准以及考评实施过程
进行了激励设计。针对绩效指标,论文依据发展激励的要求制定了全面的、通
用的绩效指标体系,并应用层次分析法设计指标的权重;针对绩效标准,论文
依据目标层次设置原理制定了两重标准:一个是基准标准,另一个是挑战性标
准;针对考评实施,论文依据公平激励理论也进行了设计。在考核结果应用的
构建中,论文对绩效改进以及绩效回报进行了激励设计。针对绩效改进,论文
采用了的绩效改进模型,依据强化激励设计绩效改进方案;针对绩效
回报,论文依据期望理论重点研究了绩效奖金以及职务调整两大期望。论文最
后对构建的员工绩效考评体系进行了应用,最后的研究表明,构建的具有激励
效用的员工绩效考评体系对企业是有一定的参考价值的。

Abstract
Performance appraisal is the most important means of performance management system, it
uses the scientific method to evaluate staff performance based on the objective reality and improve
performance of staff, it also applies the results of appraisal for salary and job adjustment, training
and other personnel decision. More and more enterprises apply the performance appraisal to the
management of enterprises, But , in reality, according to the survey of staff performance appraisal
made by authority, most enterprises are not satisfied with staff performance appraisal.
According to the survey,this es to conclusion that staff performance appraisal
system are lack of incentives and analysis the problem based on the theory of incentive, this paper
propose to build a staff performance appraisal system bining performance and incentive,
there are two main steps: First,to build evaluation process; Second, to build applications of
evaluation results.
In the construction of evaluation process, the thesis focus on performance indicators,
performance standards and evaluation of the implementation and design them based on incentive.
