摘要
本文概括了胜任力研究的背景和意义,回顾了国内外关于胜任力模型研究的相关研究成果,
给出了胜任力模型研究的理论基础,探讨了该模型在企业中层管理者中的应用。
自胜任力的概念被提出以来,以此为工具进行的研究多集中于一般企业的管理者中,对于
一些特殊类型企业,如航空类企业,却涉及的不多,一方面,这类企业要严格执行国家的相关
方针;另一方面又要与其他企业一道在市场中参与竞争。这就决定了航空类企业具有特殊的双
重特征。本文从该特殊性入手,尝试通过科学的方法和依据,探讨中层管理者所应该具备的胜
任力特征,为以后的航空企业乃至军工企业甄选、培训、考评人员提供一定参考。
本研究以航空某集团的中层管理人员作为调查对象,采用行为事件访谈法和问卷调查法相
结合,初步探讨了航空企业中层管理人员的通用胜任力模型,并在本文最后建立了航空中层管
理人员的胜任力模型,其中包括 6 大类胜任力特征,分别为:领导特质、个性品质、内在驱动
力、工作态度、个人能力、价值观认知。

ABSTRACT
This article summarizes the background and significance petence research, reviews related
research petence model at home and aboard, gives the theoretical basis petence
model and explores the application of model in enterprise.
Since the concept petence was brought up, the research which bases on petence
mostly focus on the managers who work mon enterprises but relates quite few to the managers
working in special type enterprises, such as aviation enterprises, on the one hand, these enterprises
should strictly implement relevant national guidelines, on the other hand, they have pete with
other enterprises in market, which determines the special double feature of aviation enterprises. This
article starts from the particularity; tries to explore petences which mid-managers should be
have with scientific methods and provide a reference for selection, training and evaluation in aviation
enterprises and military enterprises.
In this study, the middle managers working in a group of aviation are studied as a subject of
investigation, uses BEI and survey together, Preliminary discuss the middle-level managers’ general
competence model who working in aviation enterprises and establishes a petence model
of middle-level managers at last which includes six kinds petency, those are leadership
