摘要
随着我国加入世界贸易组织,世界经济一体化趋势日趋明显,具有天然开放
性和国际化的我国饭店行业,竞争更加激烈。如何留住人才、培养与提升员工忠
诚是关系到饭店企业能否获得又好又快发展的关键。心理契约作为经济契约的重
要补充,在维系雇佣关系、保持员工士气和提升员工忠诚等方面,有着十分重要
的作用。相对经济契约而言,虽然心理契约的内容更多地表现出模糊性、隐含性、
动态性等特征,但它同样是影响员工对企业的态度、员工行为和工作绩效的重要
因素,是人力资源管理和组织行为领域的重要研究课题之一。
文章首先回顾了国内外对心理契约以及员工忠诚研究的成果和结论,包括心
理契约的概念、特点、结构维度和功效,员工忠诚与忠诚度的含义等相关内容。
在此基础上通过对饭店员工的忠诚价值进行分析,从理论上阐述了心理契约对员
工忠诚正反两方面的影响。
其次对我国饭店员工忠诚的现状及对员工忠诚度较低的原因进行了深入分
析,论证了在饭店企业中进行员工忠诚管理的紧迫性和必要性。
最后根据我国饭店的实际运作经验,提出了对饭店员工进行心理契约管理的
模式,即通过在饭店中对员工实施效率工资制和职业生涯管理,不断完善员工的
交易型心理契约和关系型心理契约这两个心理契约中重要的维度,并从饭店文化
建设和建立心理契约保障制度两个角度提出了相关对策和建议,从而提升饭店员
工忠诚,构建饭店核心竞争力,最终在激励的市场竞争中取得竞争优势。

Abstract
With China's accession to WTO, the world trend of economic integration has
e more evident. With natural openness and internationalization, petition
in China's hotel industry es more intense. How to retain talents, cultivate and
enhance employee loyalty is the key of healthy development of hotel enterprises. As an
important supplement of economic contract, psychological contract is crucial to keep
the employment relationship, maintain employees’ morale and raise their loyalty
degree .Compared with economic contract, although the content of employees’
psychological contract is ambiguous, implicit and dynamic, but it also influences
employees’ attitudes , behavior and work performances to the enterprises so greatly
that it es one of the most important studies in human resource management and
organizational behavior field.
